Introduction
Leadership is a vital component in the drive for organizational change. An in-depth
understanding of the theories and styles of leadership contributes to the organizational process by
influencing the direction of change efforts and management strategies. Organizations understand
the importance of reassessing their business models and implementing changes that will
guarantee a future of consistent success. Various organizational change models and theories have
been developed by theorists like Edgar Schein, Kurt Lewin, and Everett Rodgers among others.
Change is, therefore, a demanding organizational phenomenon that requires competent
and visionary leadership. Also, given the dynamic and evolving nature of the business
environment, it is essential for leaders and managers alike to know how to manage and
implement a change strategy. This case report will analyze and evaluate the change process of
the AS Watson Group with relation to leadership theories. The paper also recommends
communication strategies for effective change management in the organization.
Analysis
Triggers of Organizational Change in AS Watson Group
There are various causes of organizational change. Some of the changes occur in
anticipation of the future and they are influenced by factors such as the time interval between
successive changes, number of previous changes, and the conditions of the business
environment. The findings of the case study suggest that the AS Watson Group operates in a
stable economy where there is enormous potential to stay in business longer and increase in size.
The triggers for organizational change are categorized into external and internal forces. For the
AS Watson Group, these forces include growing market demand, opportunities for global

expansion, and internal challenges in the structure, strategy and model of business for the
company, and the priorities for regulatory requirements.
The growing market demand for the dispensary products and services by AS Watson and
Company led to the acquisition by Hutchinson Whampoa. The acquisition by the powerful Hong
Kong conglomerate was an opportunity to scale the economies of an expanded market and
leverage differentiated products to their consumers. Consumer demand controls a company’s
production and marketing process. Before the acquisition by Sir Ka-Shing Li’s company, the
market demand for AS Watson Group end-of-life dispensary services seemed to be diminishing,
hence the mergers and acquisitions in Asia and parts of Europe. The company needed to transfer
the labor and financial muscle to the integration of the new business model and product line for
the acquisition. Besides, the desire to shift the business structure from a service-only dispensary
to a diverse model is a vital factor in the organization leadership and change management
strategy.
Another vital factor that triggered organizational change in the AS Watson Group was the
need to broaden their scope and volume of business in a global direction. The organizational
functioning of the companies in the health and beauty industry demands constant research and
development to satisfy the needs of customers from a global perspective. Scaling their business
to a global perspective would naturally require innovative leadership and rapid advancement in
